Abstract
This thesis examines the obstacles faced by women managers and the actual impact of organizational measures promoting managerial equality. Based on a critical literature review, it shows that these inequalities are not only linked to individual career paths, but also to organizational norms shaping the recognition of competence, potential and legitimacy. The analysis highlights the role of the glass ceiling, evaluation biases, availability expectations, informal networks and leadership representations. Its main contribution is an analytical framework distinguishing three possible effects of equality measures: adaptation, reproduction or transformation of organizational norms.
