- In today’s rapidly evolving work environment, talent management and internal mobility have become strategic levers to align organizational performance with employee well-being. This master’s thesis examines the impact of these HR practices on motivation and engagement. The research is grounded in a theoretical framework that includes self-determination theory, expectancy theory, organizational justice, and employability. It is supported by qualitative insights drawn from the eBloom study, which captures the perspectives of executives and HR leaders. Findings reveal a significant gap between strategic intentions and employee experiences, particularly regarding fairness, transparency, and support. This study highlights the need to move from tool- driven HR models to more human-centered approaches. It offers concrete recommendations for building equitable, transparent, and meaningful career development systems, emphasizing that the effectiveness of HR policies depends not only on their design but on how they are perceived and experienced by employees.
